The last time I played through (On weak model so characters are level 1 the whole game) I used
Vaan: Red Mage
Balthier: Hunter
Fran: Machinist
Basch: Knight
Ashe: Black Mage
Penelo: White Mage
I was able to beat the main story with ease, after farming all the gear of course. I beat most hunts and espers, but honestly got bored because I couldn't die and fights were taking too long. On normal mode you could play any way you want. With levels the game gets much much easier.
Remember also that in Zodiac Age you can pick two jobs per character
Ive noticed a few stand outs seem to be Samurai/Red Mage and Monk/White Mage or Monk/Time Mage.
I think the main component in team building is to keep the 3 mages on separate characters. You can double up on melee jobs, but sounds like you want to keep the 3 mages separate.
I just have a really hard time keeping Balthier as a White Mage.

My bad, didn't realize you could double up on jobs in this one.
I'd assume the logic will still hold true of having characters be on the jobs the opposite of what you think. Gear can generally maximize the primary stats for each job, so you let the characters raw stats fill in the blanks. Balthier as a mage, Penelo as Melee, etc.
That said, I think the only part that truly matters is avoiding putting characters that have specific animations with certain weapon types, i.e. no guns for Balthier or Bows for Fran.

This is the setup that I'm going with:
Balthier - Shikari/Foebreaker - Zalera
Fran - White Mage/Machinist - Famfrit
Vaan - Knight/Bushi - Belias, Mateus, Exodus, Hashmal, Ultima
Ashe - Monk/Black Mage - Chaos, Zodiark
Basch - Uhlan/Time Mage - Adrammelech
Penelo - Archer/Red Mage - Zeromus, Cuchulainn, Shemhazai
Spent a decent amount of time coming up with it, and I believe it's pretty darn optimal. Also fits into what I want to accomplish. Characters can be swapped around a bit, but you need to keep weapon attack speeds in mind. (Basch could be swapped into something else but I hate him so.)
So far I'm thinking
BLM/MNK - Ashe or Penelo - Chaos
RBM/ARC - Ashe or Penelo - Zeromus
KNI/BUS - Basch - Ultima, Cuchulainn
TBM/UHL - Fran - Hashma
BRK/SHI - Balthier - Adrammelech, Zalera
WHM/MCH - Vaan - Famfrit
but not done yet.
