Recruiting by word of mouth not only makes it easier for people to get along, but also decreases the likelihood of getting bad eggs/tards. Depending on the specifics of the command structures, merging and cross-shell cooperation can be viable too.
Running every day is a pain, too. Honestly, there's not much that requires that kind of time commitment these days. I know way too many people that burned out on Voidwatch that way. At the moment, one of my shells runs 2 days a week, the other runs 3 days, each for 1-3 hours, with separate schedules and days off in between. It keeps the pressure off and makes things more enjoyable overall.
As for the actual leading of events, it's not like anyone should need their hands held any more. When I lead EM through their first Voidwatch runs, all I had to say was "Hey, this is Kaggen. He uses death prophet. Stun that. Don't be dumb. Ok go". The only real leadership that's required any more is essentially keeping the peace and making sure that people are happy and working well together. FFXI is easy. Anyone who's done any endgame in the past should be more than capable of adjusting to the demands of new content once they know what they're fighting.
