If the way Kubo dates past chapters in years is consistent, then Hitsugaya has been a shinigami for at least 15 years.

According to the databooks, in soul society you age very slowly but you do age (for proof, look at Nanao in the Turn Back the Pendulum Arc vs. now, and Gin in that arc vs. now)

And if you die with a disease you keep that disease in the afterlife (thats why Ukitake has TB)

I dunno.. It seems characters age at rates that are convenient for Kubo. I mean, in 100 years, some of the characters haven't aged (Ukitake, Shunsui, etc), but Byakuya and Nanao went from a kid to adult. The Vaizards, Urahara, and Yoruichi all seem to have remained the same too, but I attribute that to them having gigais (cept Yoruichi who said she had another means to hide herself.. so she shouldn't be the same). Also, for being kids at the same time, Rukia and Renji seemed to age at different rates.

Kubo isn't known for consistency. He's known for "OMGLOOKCHARACTERREFERENCELOL" and "OMGZHERESMYTRUEPOWAH" plot developments.

It's a Pride thing. I wouldn't be surprised if Byakuya knew Muramasa's owner was once part of the Kuchiki family (By adoption). Kouga tainted the Kuchiki's name and Byakuya's pride probably drives him to rid his family of Kouga by killing him himself. In order to do so, he would need to help Muramasa awaken him.

I'm having hard time to believe he doesnt know where he want to go with all of this. He probably doesnt have the battle planned and a bunch of irrelevant details, but I would be surprised if he doesnt have the main plot line planned.
